Upskilling HR Professionals in giving effective 360-degree feedback

Situation

This large multinational mining organisation had released a new leadership model across their business. As a result, the organisation had decided to design a new tailored 360-degree feedback tool that aligns with this model. This tool works to assist their leaders in identifying their own development needs and improving their leadership skills. To ensure that the tool is used to effectively upskill current and emerging leaders, it was important that human resource (HR) business partners across the organisation understood the tool and were appropriately skilled to give effective feedback to leaders on their results. People Solutions was engaged to provide training to these HR business partners around facilitating effective 360-degree feedback sessions.

Challenge

Since the new model and 360-degree tool were due to be rolled out across the entire business, spanning four continents, the client was keen to upskill HR business partners around the world. While many had been involved in the development of the new model, not all were familiar with it yet. Additionally, there was quite a range in levels of experience and exposure to 360-degree tools across the participants. The client also wanted to ensure that HR business partners were not only skilled in using the new tool, but that they would be competent giving feedback on any 360-degree tool in future.

Solution

People Solutions designed a half-day training session, which provided an overview of the leadership model and tool, discussed the purpose of 360-degree feedback and common challenges faced by feedback givers, and taught participants strategies and techniques for giving feedback effectively and overcoming challenges. The session also taught participants how to prepare for and structure a feedback session, break down a 360 report, and use the information to identify development goals. People Solutions consultants provided a live demonstration of a feedback session and navigating difficult feedback discussions, before breaking participants into groups to role play their own feedback sessions, using practice reports.

While developing the training, People Solutions worked closely with the client to ensure that the content was appropriate and fit-for-purpose. All training was conducted online, using Microsoft Teams, to allow HR business partners to tune in and participate from locations across the world.

Result

Three sessions were run across a week, starting respectively in the morning, afternoon, and evening, to accommodate the three different time zones. Lessons learned from each session were applied to the following session, to keep improving each subsequent workshop. All sessions were also recorded so that any participants who were unavailable or unable to attend could still benefit from the training.

The sessions were well received, with positive feedback from the client.
